Appraisal Study Report
This collaborative study between Beaconhouse School System (BSS) and the Centre for Economic Research in Pakistan (CERP) examined how different teacher appraisal systems affect motivation, satisfaction, and performance across 66 BSS branches. Three appraisal models were piloted from January to December 2018: (1) Manager Appraisal (subjective), (2) Student Growth (objective), and (3) Flat Increment. Using extensive surveys of school heads, managers, and over 5,000 teachers, alongside classroom observations and student assessments, the study assessed perceptions of fairness, bias, workload, and appraisal impact. Results indicated that most teachers value supportive leadership, fairness, and constructive feedback over punitive evaluation. The Manager Appraisal Plan (Plan 1) was rated most motivating and effort-linked, while Plan 2 (Student Growth) was perceived as more objective and performance-driven. Teachers generally preferred appraisal systems that balance subjective judgment with measurable student outcomes. Findings highlight the importance of transparent, feedback-oriented appraisal systems for sustaining teacher motivation, fairness, and retention within large educational networks.
